Purpose - The purpose of this study was to explore the relationship between HR characteristics and employee outcomes in the form of self-reported job satisfaction and individual performance. A cross-sectional survey of 187 employees from a large Flemish local government showed that HR features were directly related to job satisfaction and individual performance. The relationship between the HR features and the employee outcomes, however, was moderated by the kind of diploma. Implications for practice and directions for future research are discussed.Methodology - The research contains a cross-sectional study by employees in the public sector (stadsbestuur Brugge). In total, 187 employees filled in the questionnaire. Linear regression analyses and SPSS Software were used to test the hypotheses.Findings - It was found that planning has a positive impact on job satisfaction and job performance. There were little or no significant relations between the evaluation of the civil servant and his/her job satisfaction and job performance. The results did show that control is associated with job satisfaction and job performance. Control has a negative impact on job satisfaction, but a positive impact on job performance. The study also revealed that job satisfaction and job performance depend on the kind of diploma the civil servant has. Research limitations - More research using data from the public sector is necessary, because this study only focuses on one local government. Also longitudinal research is needed since this study is cross-sectional. Last, perceptions of job performance were examined. Further research should also include actual performances.
