This study untangles the complex interplay of individual and contextual factors shaping cross-national differences in horizontal and vertical occupational sex segregation. It relates the individual factors affecting occupational decisions to the broader social and economic context within a given society. Following this approach, Stephanie Steinmetz provides a comprehensive overview of the development and causes of cross-national differences in occupational sex segregation. She offers insights into the positioning of 21 EU Members States, particularly of former CCE countries. Based on advanced multi-level models, the study shows that institutional factors, such as the organization of educational systems, post-industrial developments, social policies, and the national ‘gender culture’, play a crucial role in shaping sex segregation processes apart from individual factors. The author clarifies that a distinct set of institutional factors is relevant to each of the two dimensions of occupational sex segregation and that these factors operate in different directions: some reduce horizontal segregation while at the same time aggravating the vertical aspect. Finally, the study assesses the empirical findings from a political perspective by addressing the future contextual challenges of EU Member States seeking to attain higher gender equality on the labour market.

De meeste mensen gaan er van uit dat er in de organisatie waar zij werken, en zeker op hun afdeling, sprake is van gelijkheid tussen vrouwen en mannen. Toch komen in de praktijk nog steeds diverse vormen van genderongelijkheid voor, van ongelijkheid tussen vrouwen en mannen en tussen masculiniteit en femininiteit. Dit boek gaat in op deze discrepantie tussen uitgangspunt en dagelijkse praktijk. Het laat zien hoe onderliggende processen in organisaties op subtiele en latente wijze het genderonderscheid (re)produceren en welke betekenis dat heeft voor het bereiken van emancipatiedoelen. Het betreft hier complexe processen. Het genderonderscheid heeft niet alleeen te maken met de manier waarop mensen met elkaar omgaan en over zichzelf en anderen denken, maar ook met organisatiestructuur en -cultuur. Het boek doet verslag van een theoretische en praktijkgerichte studie naar gender in organisaties, een nieuw en grotendeels onontgonnen onderzoeksterrein, dat zich op het kruispunt bevindt van organisatiewetenschappen en vrouwen/genderstudies.

'Fabricage van verschillen' behandelt de ongelijke verdeling van mannen en vrouwen over beroepen en functies in de Nederlandse industrie tussen 1850 en 1940, en het daaruit voortvloeiende verschil in beloning. Telkens weer blijkt dat banen van vrouwen niet alleen slechter worden betaald, maar ook een lagere maatschappelijke status hebben en minder carrièremogelijkheden bieden dan banen van mannen. Ook de arbeidsomstandigheden van vrouwen zijn in het algemeen slechter dan die van mannen. In het boek wordt ervan uitgegaan dat de typering van werk als mannen- of vrouwenwerk niet gebonden is aan specifieke mannelijke of vrouwelijke eigenschappen of kwalificaties zoals fysieke kracht of scholingsgraad, maar aan de sociale constructie van sekse in de praktijk van het arbeidsproces. Het onderzoek belicht zowel de horizontale segregatie (ongelijke verdeling over verschillende bedrijfstakken) als de verticale segregatie (ongelijke verdeling van posities binnen een bedrijf). Voor het onderzoek op bedrijfstakniveau werden vier bedrijfstakken gekozen: de sigaren-, de kleding-, de schoenen- en de textielindustrie. Op bedrijfsniveau werd de verticale segregatie in detail onderzocht voor vier bedrijven.

Vrouwen die technische beroepen uitoefenen, blijken nogal eens problemen te ondervinden. Daardoor stoppen zij er overwegend na korte tijd weer mee. Die vrouwen die wél een technisch beroep blijven uitoefenen, hebben vaak na enige jaren een andere functie, een functie die "meer bij vrouwen past".In dit proefschrift wordt onderzocht of die problemen te maken hebben met de kwaliteit van de functies van vrouwen. Daarbij is gelet op de arbeidsomstandigheden en de arbeidsinhoud. Tevens is aandacht besteed aan sociale processen die maken dat steeds opnieuw grenzen worden getrokken tussen wat bij mannen zou passen en wat bij vrouwen. Het onderzoek vond plaats in drie sectoren: de staalindustrie, de bouw en de metaalproductenindustrie.
